護理人員在職場遭遇性騷擾之研究

A Study of Nurses Confronting Sexual Harassment in Workplace

近年來,在職場中遭遇性騷擾之議題逐漸被重視的同時,護理人員在醫療環境中遭遇的性騷擾問題,卻並未受到社會之關注,相關之議題,在國內外的研究並不多見,實證研究的資料仍屬貧乏。因此,本研究欲以實證的方式深入探討護理人員在職場中遭遇性騷擾之相關問題。 本研究係以高雄及屏東地區,服務於醫院之現職護理人員為主要研究對象,採橫斷式、結構性、不記名問卷方式進行。問卷共發出413份,回收334份,回收率為80.87%,有效樣本數為307份。 研究結果發現:在最近兩年內,於醫療環境工作中從未發生性騷擾的護理人員佔43%,有曾經發生性騷擾為57%。有否發生性騷擾並不因為「年齡」、「學歷」、「婚姻」的不同而有所差異。不同「年資」及「工作部門」的護理人員,在有無性騷擾的經驗上則存在有顯著差異。在不同類型的性騷擾中,以語言方面的性騷擾最常見,非語言方面次之,肢體方面最少。 建議應加強護理人員的在職教育,對於年齡較輕、年資較少、主要照顧病情緩和病人及未婚的護理人員,應透過適當管道,給予更多的性騷擾防治資訊與教育訓練。本研究結論將可提供醫院管理階層、醫療相關政策及法律制定機關作為改進之參考依據,促使相關單位更進一步重視護理人員所遭遇之性騷擾問題。

Along with the transformation of economy, societal style and workplace structure, the thought of gender equality in Taiwan developed rapidly. Sexual harassment is an important and widespread public health problem particularly to nurse who working in medical environment. Some studies note that nursing is the profession with the highest rates of sexual harassment; however, rare studies of sexual harassment of nurses in the workplace were found in Taiwan. The purpose of this study is to investigate the prevalence, coping behaviors and management strategies of different program nurses suffering from sexual harassment in healthcare environment during recent 2 years. Methodologically, a cross-sectional survey with a self-administered structured questionnaire was implemented for this study. Subjects of this survey were recruited from the nurses of six teaching hospitals by the purposive sampling method. A total of 307 sampling were selected. Data were analyzed by descriptive and inferential statistics. The results shows: (1) There are 175 subjects experienced sexual harassment in medical practice, which is 57% of 307 sampling nurses. (2) The frequency of verbal sexual harassment (55.7%) is higher than non-verbal sexual harassment (40.1%) and body sexual harassment (39.1%). The item to which the nurses most often face is ”Speaking sexual joke pretence humorous.” The results of this study can provide the information for these teaching hospitals, and clinical instructors to understand the prevalence, coping behaviors and management strategies of nurses suffering from sexual harassment in medical workplace. Also, the findings may be the useful references for designing the teaching materials and precautionary guidelines to conduct the nurses how to prevent and manage the sexual harassment. The researcher suggests gender equality education should not only train the staffs for the preventive and coping strategies, but also strengthen and improve their problem-solving ability and coping skills in vocational nursing program to reduce the occurrence of the sexual harassment.
