本研究目的,是探討觀光相關科系實習工作之挑戰、妨礙型壓力源及實習機構之組織發展支持,對職涯投入、個人職業契合度之實習效益的影響。並檢視組織發展支持及學校屬性(高教與技職大學)對二項壓力源之調節效果。針對高教、技職大學之觀光相關科系學生為研究對象,有效問卷248份。結果顯示,挑戰、妨礙型工作壓力源對職涯投入依序具正向及負向影響。組織發展支持對職涯投入及個人職業契合度皆具正向影響。組織發展能緩解妨礙型工作壓力源對個人職業契合度之負面影響。結果亦顯示,相較於科技大學,二項壓力源對一般大學生之個人職業契合度具較強的影響。最後,本研究亦提出理論與實務貢獻。
The purpose of this study is to explore the effects of challenge and hindrance job stressors along with organizational support for development on tourism-related interns' career engagement and person-vocation fit. We also examine the moderating effects of organizational support for development and the type of higher education system(general v.s. technical universities). Data of 248 students from tourism-related departments showed that challenge and hindrance had positive and negative effect on career engagement respectively. Organizational support for development was positively related to career engagement and person-vocation fit. The results also revealed that hindrance was negatively related to person-vocation fit. The relationships between the two types of stressor and person-vocation fit were stronger for interns from general university(v.s. interns from technical universities). In conclusion, the research and managerial implications were discussed.
