本文之主要目的在檢視競爭與員工創造力間之關係型態。而為了釐清此二變數間之真實關係,除了自變數競爭與依變數員工創造力之外,另以工作複雜度、管理者支持與員工階級三變數為控制變數,以撤出由控制變數所形成之影響;再者,另以工作壓力為干擾變數,以呈現出自變數與依變數間之條件關係型態。本文研究對象為台灣資訊電子業、通訊業、機車業研發人員,有效回收問卷235份。實證研究結果顯示,競爭與員工創造力之間呈現顯著的正向影響;工作壓力中的角色衝突構面對競爭與員工創造力有顯著的干擾效果存在。本研究對於管理實務及學術上之相關理論與研究上深具意義,此外,本文亦進一步提出研究限制與後續研究之方向。
The primary purpose of this study was to test the relationship between competition and employee creativity. Job complexity, supervisory support, and hierarchical level were used to be controlled variables and job stress was as a moderator to purify the true relationship between competition and employee creativity. Data from 235 R&D employees in the electronics, communications and motorcycle industries in Taiwan were used to test this relationship. The research results indicated that competition had significantly positive effects on employee creativity and role conflict dimension of job stress had moderating effect on the relationship between competition and employee creativity. It was meaningful to the managerial implications and theoretical research. This study also indicated the research limitation and the directions of future research.
