企業員工工作壓力與創造力及工作績效關連模式之研究

摘要


由過去文獻提到工作壓力、創造力與工作績效間具有影響,但隨著國際經濟環境以及工作環境的改變,人們對於工作壓力的感受與創造力及工作績效的產生相對構念間是否有一定之影響呢?國、民營事業現職從業人員對於工作壓力、創造力及工作績效是否顯現顯著差異?因此,本研究將探討工作壓力、創造力及工作績效三者間之關係。並以創造力作為中介變項,探討其對工作壓力與工作績效之中介影響效果。 本研究選擇以中華郵政股份有限公司及大亞電線電纜股份有限公司之現職從業人員為研究對象。發出問卷400份(回收有效問卷310份,回收率77.50%);透過敘述性統計、因素分析、信效度分析、迴歸分析及中介效果分析等統計方法,進行資料分析與驗證。經實證研究後,得到的主要結論如下: 1.工作壓力與創造力彼此間皆有相關。 2.創造力與工作績效彼此間皆有相關。 3.工作壓力與工作績效彼此間皆有相關。 4.創造力對工作壓力與工作績效確實存在中介效果。 最後就本研究之結論與管理意涵作深入探討,並呈現具體之研究貢獻與實務建議,以供學術界與實務界參酌。

From the literatures in the past, they mentioned there were influences on job performance from work stress and creativity. However, with the changes in international economic environment and work environment, did people alter their perceptions of relationships among work stress, creativity and job performance? Were there existing significant differences on work stress, creativity and job performance between employees in state-owned or private-owned enterprises? Comprehensively, this research discussed the relationships among work stress, creativity and job performance. Besides, creativity was adopted as mediating variable, to discuss its mediating effect on work stress and job performance. This research took current employees from Chunghwa Post Co., Ltd and Ta Ya Electric Wire & Cable Co.,Ltd. as subjects. 400 questionnaires were delivered (310 valid portions recycled with a recycle rate of 77.50%). Through descriptive statistic, factor analysis, reliability & validity analysis, regression analysis, mediating effect analysis, this research conducted data analysis and verification. Following conclusions were gained through empirical research: 1. Work stress is related to creativity in general. 2. Creativity is related to job performance in general. 3. Work stress is related to job performance in general. 4.Creativity has mediating effect on work stress and job performance. In the last part, this research conducted deep discussion on conclusions and managerial implications, as well as presented concrete research contributions and practical recommendations for academic field and practitioners.
