本研究以台商外派中國大陸人員為例,探討組織社會化戰術和學習導向對外派人員海外適應的關係。以台商外派大陸人員為對象,經由問卷調查,回收80個有效樣本,採用一般迴歸方法進行分析。實證結果發現:(1)多國企業組織社會化中,伴隨程度對於一般適應有正向顯著影響;賦與程度對於互動適應與工作適應有正向顯著影響;正式程度對於互動適應有負向顯著影響;伴隨程度對於工作適應有負向顯著影響;(2)子公司組織社會化中,賦與程度對於互動適應與工作適應有正向顯著影響;正式程度對於互動適應有負向顯著影響;伴隨程度對於工作適應有負向顯著影響;(3)外派人員之學習導向對於海外適應之互動適應、工作適應有正向顯著影響;(4)海外適應之一般適應、互動適應和工作適應對於工作績效皆有正向顯著影響。
The study use example of Taiwanese expatriates in China to investigate the relation of organizational socialization and learning orientation with expatriate adjustment. The data obtained by questionnaire was analyzed by regression. Based on analysis of 80 Taiwanese expatriates in China, this study found that: 1. Among the organizational socialization tactics adopted by multinational firms, disjunctive tactics are positive significant correlations with general adjustment; investiture tactics are positive significant correlations with interaction adjustment and work adjustment; formal tactics are negative significant correlations with interaction adjustment; disjunctive tactics are negative significant correlations with work adjustment. 2. Among the organizational socialization tactics adopted by subsidiaries, investiture tactics are positive significant correlations with interaction adjustment and work adjustment; formal tactics are negative significant correlations with interaction adjustment; disjunctive tactics are negative significant correlations with work adjustment. 3. Learning orientation is positive significant for interaction adjustment and work adjustment. 4. Expatriate adjustment is significant for work performance
