A Study of Negative Affectivity Influencing the Relationships among Social Support, Stressor of Role and Job Burnout

負面情感作用對社會支持、角色壓力源與工作倦怠影響關係之研究

摘要


本研究的目的在探討負面情感是否透過社會支持或角色壓力源影響工作倦怠,以及檢驗工作自主性是否對角色壓力源與工作倦怠間的關係具有干擾作用。資料蒐集來自包括5家公營事業與15家民營企業共訓計20家組織之449位員工的問卷調查。經結構方程模式(Structural Equation Modeling, SEM)檢驗的結果顯示,社會支持與角色壓力源二者均對負面情感與工作倦怠的關係具有中介效果,同時,研究結果也發現工作自主性能夠有效降低角色壓力源對工作倦怠的影響作用。最後,本研究針對實務管理意涵與未來研究方向提出一些討論。

The purposes of this study are to explore whether the negative affectivity correlated with job burnout indirectly though social support or stressor of role, and to examine whether the job autonomy moderated the relationship between stressor of role and job burnout. Data were collected from 449 employees in 20 institutions including 5 public and 15 private organizations. Structural equation modeling was employed to test our hypotheses. Results indicated that both factors of social support and stressor of role would mediate between negative affectivity and job burnout. This study also indicated that the factor of job autonomy would reduce the influence of stressor of role on job burnout. Implications of these findings for management practice and future research are discussed.
