本研究是以台灣中小企業從業人員爲研究對象,研究目的有二,首先,探討台灣中小企業從業人員的工作與家庭要求對工作-家庭衝突的影響;其次,探討中小企業從業人員所能獲得的多元來源的社會支持(主管支持、同事支持、配偶支持、重要親友支持),對工作/家庭要求與工作-家庭衝突的關係是否能產生調節效果。 本研究有效問卷爲201份,研究結果:1.工作要求與工作干擾家庭間,存在正向關係;而家庭要求則與家庭干擾工作間存在正向的關係;2.工作領域的社會支持(包括主管支持以及同事支持),能夠調節工作要求與工作干擾家庭的關係;3.家庭領域的配偶支持能夠調節家庭要求與家庭干擾工作間的關係。文中針對管理意涵與未來研究提出說明與建議。
This research focused on employees in SMEs with two research purposes. Firstly, we wanted to explore how specific work/family demands influence work-family conflict. Secondly, this study investigated the moderating effects of multiple sources of social support (e.g. supervisor support, co-worker support, spouse support and family-member support) on the relationships between work/family demands and work-family conflict. Two hundred and one returned questionnaires were valid. The research findings were: 1. the relationship between work demands and work interference with family was positive, moreover, family demands were positively related to family interference with work. 2. Social supports within work domain (i.e. supervisor support and co-worker support) would moderate the relationship between work demands and work interference with family. 3. Spouse support within family domain would moderate the relationship between family demands and family interference with work. Recommendations for future research were proposed, and the managerial implications were discussed in this study as well.
