隨著經濟快速發展,派遣勞動之勞務提供型態雖已成爲時勢所趨,但兩種不同身分勞工並存於要派企業,不僅衝擊企業的管理思維,也牽動勞工對職場氛圍的感受。本研究目的在瞭解正職勞工與派遣勞工對組織公平與工作安全感之認知,及其與職場友誼之關係。本研究採郵寄問卷法,選定20家要派企業之勞工爲研究對象,透過人力資源部門主管的協助,獲得有效問卷310份,其中正職勞工151份,派遣勞工159份。本研究結果顯示,正職勞工的工作安全感高於派遣勞工,而組織公平三個構面中僅正職勞工之互動公平與職場友誼呈顯著正相關,且正職勞工之關係強度大於派遣勞工;在工作安全感方面,不論正職勞工或派遣勞工,工作安全感與職場友誼皆呈顯著正相關,且派遣勞工之關係強度大於正職勞工。根據本研究結果,對要派企業及相關主管機關提出管理實務建議,並提供後續研究之參考。
Along with economic development, dispatch worker has become a contemporary trend. However, the existence of both regular and dispatch workers in the enterprise not only affects the enterprise's management philosophy, but also workers' perception of the workplace atmosphere. The purpose of this study is to understand relationship among regular employees and dispatch workers' perception of organizational justice, job security and workplace friendship. Questionnaires were mailed out to regular and dispatch workers of the 20 enterprises. Through the assistance of the human resource manager at the enterprise, 310 valid surveys were returned, including 151 regular employees and 159 dispatch workers. Results of this study indicate that regular employees are rated significantly higher than dispatch workers in job security. In the three dimensions of organizational justice, only regular employees' interactional justice and workplace friendship demonstrated a significant and positive relationship. In addition, regular employees are higher than dispatch workers in the relationship. In job security, regardless of regular employees or dispatch workers, their job security was significantly positive related to workplace friendship. Besides, dispatch workers are higher than regular employees in the relationship. According to the results of this study, managerial implications are proposed and references for future studies are provided.
