本研究主要探討工作不安全感對員工的差異性影響,企圖了解工作不安全感與其結果反應(工作滿意與組織承諾),是否因為個人(性別及年齡)及家庭(養育子女及配偶全職工作)特性的不同而存在著差異。即個人與家庭特性對於工作不安全感與個人工作態度之關聯的調節作用。我們利用「台灣社會變遷基本調查」計畫所得之資料,選取1,122位全職工作者作為分析對象。主要研究結果為:1.個人特性:性別與年齡皆會調節工作不安全感與工作滿意的關係。即男性的工作不安全感與工作滿意的負向關係會較女性來得強;年長者的工作不安全感與工作滿意的負向關係會較年輕者來得強。2.家庭特性:配偶工作狀態會調節工作不安全感與工作滿意關係。即工作不安全感對於配偶無全職工作者之工作滿意的負向影響會大於配偶有全職工作者。
The purpose of the study is to examine the differential effects of job insecurity on employees, namely the moderating effects of individual characteristics (gender and age) and family characteristics (family dependents and working spouse) on relationships between job insecurity and work attitudes (job satisfaction and organizational commitment).Our analyses were based on data from 2005 Taiwan Social Change Survey (TSCS). We used a nationwide representative sample of 1,122 individuals with full-time jobs. Main findings are as below:1. Individual characteristics: Gender and age moderated the relationship between job insecurity and job satisfaction. The negative relationship between job insecurity and job satisfaction was stronger among older workers than younger workers, and among men than women.2. Family characteristics: Working spouses moderated the relationship between job insecurity and job satisfaction. Job insecurity negatively impacted more on job satisfaction of those with nonworking spouses.
