以資源觀點探究心理資本與回饋徵詢行為之關係:轉化領導及交易的調節效應

A Resource-Based Perspective on Psychological Capital and Feedback Seeking Behavior: The Moderating Role of Transformational Leadership and Transactional Leadership

摘要


本研究從個人資源觀點檢視心理資本與回饋徵詢的關聯,並驗證轉化領導及交易領導對心理資本與回饋徵詢之間的調節作用。研究對象為南區一所醫院304位臨床護理人員,分屬於16個護理單位。資料收集分兩階段,兩次皆填寫有效問卷共有191人。跨層次分析結果顯示,心理資本與回饋徵詢有正向關聯;再者,轉化領導與交易領導對於上述關聯皆具調節作用。在高轉化領導的情境下,心理資本與回饋徵詢行為的正向關係會減弱;相反地,在高交易領導的情境下,上述關係會增強。由此研究得知高心理資本者,縱令無特別奧援或支持,仍會積極展現回饋徵詢的行為;若情境資源的挹注充足的話,此一主動行為的必要性因此降低。

This study investigated the predicted value of psychological capital on feedback seeking behavior. In addition, the moderating effects of transformational leadership and transactional leadership on the relationship between psychological capital and feedback seeking were tested. The participants were 304 nurses working at a medium-sized hospital located in southern Taiwan. Data were collected at 2 time points and 191 valid responses were used for hypotheses testing. The results of hierarchical linear modeling indicate a positive relationship between psychological capital and feedback seeking behavior. Moreover, both transformational and transactional leadership moderated this relationship. Based on these findings, we concluded that people with high psychological capital are less likely to seek out feedback information when the input of external resource is abundant (i.e., transformational leadership); but more likely to do so when external resource is insufficient (i.e., under transactional leadership).
