轉化型領導與組織公民行為之影響-自我效能與組織政治知覺之調節效果

The influence of transformational leadership on organizational citizenship behavior: The moderating roles of self-efficacy and perception of organizational politics

摘要


本文將探討轉化型領導對組織公民行為的影響,並且把自我效能視為部屬權變因素、組織政治知覺視為組織權變因素。以路徑目標的觀點推導假設,收集229組主管員工配對樣本,並以層級迴歸驗證假設。研究結果指出,自我效能具有正向調節轉化型領導對組織公民行為的效果,同樣的,組織政治知覺也具有負向調節轉化型領導對組織公民行為的影響。最後,本研究為今後的研究提供了討論和建議。

This study aimed to explore the influence of transformational leadership on the organizational citizenship behavior. Moreover, followers' self-efficacy was regarded as the subordinate contingency factor and the perception of organizational politics as organizational contingency factor in this study. The hypotheses of this study was based on the perspectives of path-goal theory, and the data collected from 229 employee-supervisor dyads were examined with hierarchical regression analysis. The results of this study indicated that self-efficacy had significantly and positive moderation effect on the relationship between transformational leadership and organizational citizenship behavior. In addition, the perception of organizational politics had significant but negative moderation effect on the relationship between transformational leadership and organizational citizenship behavior. Finally, this study provided discussion and suggestions for future studies.
