不當督導與強迫性組織公民行為之關係:心理安全感與組織政治知覺所扮演的角色

Abusive Supervision and Compulsory Citizenship Behavior: The Roles of Psychological Safety and Perception of Organizational Politics

摘要


本研究旨在探討不當督導、心理安全感、組織政治知覺與強迫性組織公民行為(compulsory citizenship behavior, CCB)之關係。首先,本研究試圖將不當督導與CCB進行連結;其次,探討心理安全感在不當督導與CCB間扮演的中介機制;最後,檢驗組織政治知覺在心理安全感與CCB之間和在中介歷程中的調節效果。本研究以台灣地區全職員工為調查對象,採用兩階段調查方式總計收回280份有效問卷,建立調節式中介模型來進行假設檢驗。結果支持本研究所有的假設:不當督導與CCB呈顯著正向關係;心理安全感在不當督導與CCB之間具中介效果;組織政治知覺在心理安全感與CCB之間扮演調節角色;組織政治知覺亦強化了不當督導透過心理安全感對CCB的中介效果。最後,針對研究結果,本研究提出管理意涵與後續研究建議。

This study examined the effects of abusive supervision, psychological safety and perception of organizational politics on compulsory citizenship behavior (CCB). First, we examined the relationship between abusive supervision and CCB. Second, we investigated psychological safety as a mediator of the relationship between abusive supervision and CCB. In addition, perception of organizational politics was tested as a moderator of psychological safety- CCB relationship. Two-wave data were collected from 280 full-time employees in Taiwan from different organizations in different industries. We developed a moderated mediation model to test our hypotheses. Results indicated that abusive supervision was positively related to CCB. Psychological safety mediated the relationship between abusive supervision and CCB. For the moderating effect, the higher of perception of organizational politics, the stronger the influence of psychological safety on CCB. Furthermore, perception of organizational politics moderated the strength of the mediated relationship between abusive supervision and CCB via psychological safety, such that the mediated relationship is stronger under high perception of organizational politics. Some academic and managerial implications were discussed.
