最高領導者與經營團隊交換對管理創新的影響:檢視交換品質差異化的干擾式中介效果

Top Leader-Top Management Team Exchange and Management Innovation: Moderated-Mediation Effect of Leader-Member Exchange Differentiation

摘要


本研究探討醫療機構最高領導者與經營團隊(top management team, TMT)交換品質(leader-member exchange, LMX)對團隊信任氣候與管理創新(management innovation)的影響,並且探討最高領導者-經營團隊交換品質差異化(LMX differentiation)的干擾式中介(moderated-mediation)效果。藉由分析140家醫療機構共487位院長直接管轄之高層主管(不含院長),本研究發現最高領導者-經營團隊交換品質對團隊信任氣候有正向的影響,團隊信任氣候在最高領導者-經營團隊交換品質及管理創新之間扮演關鍵的中介效果,而LMX差異化具有干擾式中介效果。藉由探討組織高層之主管-部屬交換品質對管理創新的影響,本研究將LMX理論提升到策略層次;檢視醫療機構如何在最高領導者-經營團隊交換品質差異化的情境脈絡下,影響組織高層的信任氣候與管理創新,本研究對LMX理論、高層理論與醫療管理領域也有重要的理論與實務意涵。

This study examines the respective effect of top leader-top management team (TMT) exchange quality on TMT trust climate and firm management innovation (MI) in healthcare organizations. The moderated-mediation effect of top leader-TMT exchange differentiation (LMX differentiation) is also explored. By collecting data from 487 top executives in 140 hospitals, the results show that top leader-TMT exchange quality has a positive effect on TMT trust climate and MI respectively, in which TMT trust climate plays a key mediation role. Furthermore, LMX differentiation has a positive moderating effect on TMT trust climate, and the mediating effect of TMT trust climate is stronger under a high level LMX differentiation. Our study promotes the LMX research to the strategic level by exploring the effect of LMX quality on MI in healthcare organizations. By identifying how LMX differentiation acts as a contextual factor to affect the trust climate at the top and management innovation in an organization, the study also contributes to the fields of LMX, upper-echelons, and healthcare management.
