專案報告是基層護理人員臨床專業能力進階的重要依據,其中晉升N4護理人員在學術能力上需通過專案報告審查合格。本文描述護理人員在能力進階報告上,尤其專案報告撰寫有困境,引發本專案動機,經分析發現:人員覺得撰寫耗費太多私人時間、自覺個人撰寫能力不足、輔導機制有時間限制且未有專人追蹤撰寫進度及單位撰寫風氣不佳,專案小組提出有效改善對策,包括成立輔導關懷鐵三角、建立通訊軟體學習群組、擬定護理專案報告撰寫計畫表、安排文獻搜尋方法課程及定期舉辦報告進度分享討論會。改善後2019年11月整形外科護理人員晉升專案報告繳交率由12.5%提升至37.5%(應繳交人數為40人,實際繳交人數為15人)。透過專案改善營造單位報告撰寫風氣,讓人員得到極佳成就感,增進彼此合作默契,促使工作氣氛和諧,藉以提升專案撰寫能力並提高報告繳交率,進而提高護理工作滿意度。
The project report is a crucial component of the nursing clinical ladder, particularly in evaluating the clinical professional abilities of nursing staff. For N4 nurse promotions, passing the review of a project report that demonstrates academic ability is mandatory. The motivation behind this project was to assess the advanced reporting capabilities of nursing staff, with a specific focus on the challenges they face in project report writing. Analysis revealed several issues: staff felt that writing consumed too much personal time, their writing skills were inadequate, the counseling mechanism was time-restricted, there was no dedicated person to track writing progress, and the writing environment within the unit was not supportive. To address these challenges, the project team proposed several effective improvement measures, including the establishment of a "counseling and care iron triangle," the creation of communication software learning groups, the development of nursing project report writing schedules, the arrangement of literature search methods courses, and the regular hosting of report progress sharing seminars. After implementing these measures, in November 2019, the submission rate of project reports for the promotion of plastic surgery nurses increased from 12.5% to 37.5% (with 40 nurses expected to submit and 15 successfully submitting). The improved writing environment fostered by the project provided staff with a strong sense of accomplishment, enhanced cooperation and harmony, and promoted a positive working atmosphere. As a result, the ability to write project reports improved, leading to a higher submission rate and greater overall job satisfaction among nursing staff.
