護理之家護理人員留任意願及其相關因素之探討-以台南地區為例

Intent to Stay among Nurses at Nursing Homes: An Example in Southern of Taiwan

摘要


人口結構及健康照護系統的改變,突顯了長期照護體系的重要性,而照護人力的穩定與充足會影響照顧的持續性及照顧者和住民間的關係。本研究的目的在探討台南地區護理之家護理人員的留任意願及其相關影響因素。採橫斷式研究,並以自填式問卷調查任職於台南地區立案之護理之家的護理人員,共取得86份有效問卷,回收率88.7%。 研究結果發現:(1)護理之家護理人員的留任意願的標準化得分為70.56分,屬中上程度。(2)護理人員的工作年資、來自「上司賞識」的工作壓力與感受及工作滿意度與留任意願呈顯著相關。(3)對「工作酬勞」、「工作環境」的滿意度是留任意願的預測因子,其解釋變異量為30.3%。本研究結果可提供護理之家護理人力相關的實證資料,作為機構發展留任措施與計畫擬定的參考。

The changing in structure of population and health care system increases the importance for long-term care delivery. The stability and sufficient of staffing not only influences the continuity of care, but also impacts the personal relationships between the caregivers and residents in nursing homes. The purpose of this study is to examine the intent to stay and related factors among nurses at nursing homes in Southern of Taiwan. A cross-sectional study was conducted. The sample was 97 nurses who worked in 23 nursing homes in Tainan City and Tainan County. A total of 86 completed questionnaires were returned, with an effective response rate of 88.66%.The findings of research were as follows: (1) The standardized score for intent to stay among nurses at nursing homes was 70.56, a medium-high rating level. (2) Years in profession, the work stresses from supervisor recognize the worth of them or not, and job satisfaction were significantly correlated with intent to stay. (3) The satisfactions of salary and work environment were predictors of intent to stay, and explained 30.3% of the variance in intent to stay. The results were not only provided information for understanding intent to stay among nurses at nursing home, but also generated information for designing intervention and for formulating policy to retain the nurses who have been employed at nursing homes.
