本研究透過醫院員工知覺感受的調查以瞭解健康組織環境與員工工作生活品質之關係,並探討員工工作生活品質之影響及預測因素。本研究以某區域教學醫院員工為研究對象,利用分層抽樣抽取500名樣本,採自填式問卷調查法進行資料的蒐集。分析回收的381份有效問卷發現:醫院員工對於健康組織環境知覺的感受屬於中等程度,從五個構面的得分排序來看,以「組織資源」與「健康實踐」最低;醫院員工對其整體工作生活品質僅給予中等之評價,從八個構面的得分排序來看,「升遷制度」、「福利獎酬」與「工作保障」為評分最差的三個構面。經相關性分析發現性別、年齡、職務與職稱等個人屬性變項,無論在整體工作生活品質或多數構面的分析上均有顯著差異,而健康組織環境的五大構面與整體工作生活品質及其八大構面均存在顯著正相關。而複迴歸分析結果顯示,教育程度、醫師、職稱與社會環境的影響達顯著水準,可以解釋整體工作生活品質55.3%的變異量。本研究建議衛生主管機關及醫院管理階層應有計劃、有系統地推動醫療機構發展為健康的組織,以提昇員工的工作生活品質。
This study explored the relationship between healthy organizations and employees' quality of work life (QWL). Five hundred employees of a regional teaching hospital were sampled using stratified random sampling and then survey data was gathered by self-administered questionnaires. The survey results indicated the following: (1) Employee perceptions of healthy organization environment were of medium degree, and among five components of healthy organization, ”organization resources” and ”health practices” were rated lowest; (2) Hospital employees assigned a medium QWL rating overall, and among eight components of QWL, ”promotion”, ”welfare/reward” and ”job security” received the lowest ratings; (3) Analysis of personal characteristics revealed that gender, age, position, and appointment were significantly associated with overall QWL and its eight components; (4) All five components of healthy organization and the eight components of QWL were found to be significantly and positively correlated; (5) multiple regression analysis revealed that ”education”, ”being a physician”, ”appointment”, and ”social environment” were the significant factors for QWL which accounted for 55.3% of variance. We suggest that hospital managers should adopt effective strategies for establishing healthy organizations to promote employees' quality work of life.
