本研究旨在探討國民中學組識結構與教師工作倦怠之關係。本研究採取文獻分析、調查研究方法。調查研究以公立學校448位教師為樣本。所蒐集資料分別以描述統計、單因子變異數分析、積差相關、與逐步多元迴歸分析進行資料分析。本研究得到下列幾項結論: 一、不同規模、地區,學校組識結構具有顯著差異。 二、不同國民中學教師背景變項(性別、年齡、年資、學歷、婚姻狀況、教育背景)在工作倦怠各層面具有差異。 三、國民中學組識結構與教師工作倦怠有顯著相關。 四、國民中學組識結構與教師背景變項可以有效預測教師工作倦怠。 根據研究所得提出建議如下: 一、改善偏遠國中組識結構運作,力求專門化、正式化及標準化的原則。 二、擴大國中教師專業成長機會,提昇個人教學成就威。 三、運用激勵原則,增進女性、年輕、資淺教師之工作適應。 四、推動組識學習,促進組識的革新能力。 五、貫徹教學正常化,降低教師工作倦怠。 六、採取民主領導方式,鼓勵教師參與學校行政。 七、明定導師職責,協助建立社會支持系統。
The purpose of this study was to explore the relationships between school's organizational structures and teacher's job burnout. The study methods were adopted literature review and questionnaire. The subjects included 448 teachers from public schools. The collected data were analyzed by descriptive statistic, one-way ANOVA, Pearson product-moment correlation and multiple stepwise regression analysis. 1. Schools with different size and area factors had significant differences on organizational structures in junior high school. 2. Teacher's background variables (sex, age, annual pays, educational background, marriage status, school size) had significant difference on teacher's job burnout. 3. The correlation between school's organizational structure and teacher's job burnout was significant. 4. Teacher's job burnout can be explained by school's organizational structure and teacher's background variables. According to the main conclusions, the researcher offered some suggestions: 1. Improve the organizational structure to set up ”specialization”, ”standardization”, and ”formalization” of remote area school. 2. Provide multipal in-service opportunity to increase teacher's teaching achievement. 3. Exercise motivation to increase new members, junior and female teacher's job adaptation. 4. Implement organizational learning to upgrade organizational change ability. 5. Strengthen normal teaching to reduce teacher's burnout. 6. Adopt democratic leadership strategy and encourage teachers to participate schools' administration. 7. Enact regulations of tutor's responsibility and establish professional helping system.
