學術發表是實證護理推動重要成果指標,實證實務能提升臨床照護品質及降低醫療成本,對日後業務有所助益;然而僅少數臨床護理人員積極投入學術報告的書寫,經現況分析發現本院護理人員缺乏實證護理專業知識、文獻搜尋能力、獎賞激勵、標竿學習對象及缺乏實證師資,導致學術發表率僅43.75%。本專案運用變革領導:理想化的影響力、鼓舞性激勵、智力激發及個別化體恤,實施改善方案包括辦理實證課程、培育實證師資、建立標竿學習對象、制定獎賞激勵機制等。實施期間為2016年12月1日至2018年2月28日。實施後實證護理學術發表率由2016年43.75%提升至2018年87.5%,且制定實證護理成果管理程序書,建立稽核監測制度作為未來實證推動依據,使護理人員維持實證熱情、動機與創造力,增強實證組織文化。
Academic publication is an important indicator for the promotion of evidence-based nursing. It has been proven that evidence-based nursing can improve the quality of clinical care, reduce the cost of medical care, and benefit future clinical practice; however, few clinical nursing staff actively participate in the writing of academic reports. In a survey, the nursing staff of our hospital have been found to lack evidence-based nursing knowledge and literature search ability, incentives, paradigm, and evidence-based tutors; hence, the evidence-based academic publication rate is only 43.75%. In this project we applied transformational leadership: idealized influence, inspiring motivation, intellectual stimulation and individualized consideration to implement improvement programs, including arranging evidence-based courses, cultivating teachers, establishing target learning objects, and developing incentive mechanisms. The implementation period was from December 1, 2016 to February 28, 2018. After the implementation of the project, the academic publication rate of evidence-based nursing increased from 43.75% in 2016 to 87.5% in 2018. Six clinical seed tutors were incubated, and an evidence-based nursing achievement management procedure was established to ensure that an audit monitoring system worked as a basis for future promotion of evidence-based nursing; consequently, nursing staff maintained enthusiasm in evidence-based nursing, motivation, creativity, and enhanced the evidence-based organizational culture.
