本研究的主要目的在於探討我國職業棒球球員人力資源管理之策略與運作情形。分別從球員培育、招募、訓練與輔導等方面進行檢視。研究者透過半結構式深入訪談法,以中華職棒聯盟主管、四個球團的領隊、副領隊或總教練、專家代表共9人為對象,並以模版式編碼進行逐字稿之分析。研究結果顯示:一、我國職棒球團在球員培育方面,主要考量二軍的組訓及與各級棒球隊的互動等兩面向;二、球員招募係透過選秀制度的運作、球員的交易、外籍球員的網羅等方式進行;三、訓練的實施主要分為例行訓練及移地訓練二種;四、輔導方面則著重於生活管理及激勵等作為。由於臺灣職業棒球運動市場規模不大,對於種種球員人力資源發展之條件多所限制,仍須藉由聯盟與球團之合作尋求改善,政府持續的支持與輔導亦不可或缺。
The purpose of this study was to investigate the current human resource management practices and strategies for players of the Chinese Professional Baseball League (CPBL). The study looked into the perspectives of player cultivation, selection, training, and player counseling and motivation. The researchers conducted semi-structured in-depth interviews with 9 purposively selected subjects, including the league's general secretary and 3 division directors, a team general manager, 3 team deputy general managers, and a professional baseball expert. The results showed: (a) in cultivation, the forming of a minor league, contacts with non-professional leagues, and future player development were implemented or considered; (b) in selection, the once a year rookies selection mechanism, trades among teams, and foreign players recruitment were employed; (c) in training, seasonal routine training sessions and training at a different location arrangements were conducted; and (d) in counseling and motivation, supervision of the players social interactions/daily activities, incentives provision, salary and benefits were emphasized. Given the relatively small market size of Taiwan's professional baseball business, the practices of the selected aspects of player resource management were yet to be sound. Intensive collaborations between the league and its clubs should be carried out, and support and guidance from the governmental authorities to be continued.
