金融從業人員在工作不安定下對工作績效之影響-以工作壓力與工作投入為中介變項

The Job Performance of Financial Service Personnel under Job Uncertainty: The Mediating Effects of Job Pressure and Job Involvement

摘要


本研究透過實證的方式,驗證金融服務業員工面對近來因應不景氣下,持續進行人員精實的過程中,員工有了工作不安定性的知覺後,進而探討工作投入、工作壓力對工作績效之影響。有效問卷365份來自金融服務業人員,透過探索性因素分析、信度分析、驗證性因素分析及結構方程模式來驗證各研究構念的影響關係,研究結果其數據顯示:在結構模式各變項的影響效果上,金融從業人員在「工作不安定」下負向影響「工作績效」及「工作投入」,在「工作不安定性」下正向影響「工作壓力」,「工作壓力」及「工作投入」對「工作績效」達顯著正向影響,「工作壓力」對「工作投入」達顯著負向影響。金融從業人員之工作不安定性對工作投入與工作績效為直接負向影響,且金融從業人員之工作不安定性對工作投入之影響程度大於工作不安定性對工作績效之影響程度,工作壓力直接對工作投入之影響程度大於工作壓力對工作績效之影響,且工作投入對工作績效之影響最大,可見金融從業人員之工作績效整體影響程度中,最重要為工作投入之影響,次之為工作壓力。此研究結果能提供銀行管理者改善銀行績效之參考方向,以及身為管理人應誠如何面對員工壓力,以制定最佳管理決策。

The purpose of this study is to explore the relationship among the job uncertainty, job involvement, job pressure, and job performance of financial service personnel under the economic depression. Three hundred and sixty-five effective surveys were received by financial service personnel. The data was analyzed by exploratory factor analysis, reliability analysis, confirmatory factor analysis, using the structural equation model to measure the relationship among the constructs. Results showed that job uncertainty of financial service personnel has negative influences on job performance and job involvement. However, job uncertainty has a positive influence on job pressure. Job pressure has a positive influence on job involvement and job performance. Job involvement has a positive influence on job performance. The mediating effects of job pressure and job involvement can positively influence job performance. Out of these, the most important factor on job performance is job involvement and the second factor is job pressure. These findings can provide the direction of reference for the supervisors of the banks to improve their performances, as well as how to face the pressure of their staffs and formulate the best decision of management.
