銀行主管五大人格特質與領導效能關係之研究

A Study on the Relationships between Big-Five Personality Traits and Leadership Effectiveness of the Administrators in the Banking Industry

摘要


本研究以銀行主管人格特質與領導效能之關聯性為研究主題,探討組織中主管人格特質對領導效能之影響。關於主管人格特質,本研究採由部屬知覺對直屬主管人格特質的描述,探討主管人格特質對領導效能是否產生相關的影響,研究目的有三:一、瞭解銀行主管人格特質之實際現況。二、瞭解銀行主管領導效能之實際現況。三、瞭解銀行主管之人格特質和領導效能各因素之相關程度間及相互預測力。本研究於2008年以台中、台南、高雄三地區某家公營改制民營之銀行從業人員為研究對象,利用問卷調查收集資料,共發出300份問卷,回收259份問卷,於剔除不完整答卷後,有效回收問卷242份,有效回收率為80.67%。本研究係以SPSS15.0軟體對242份有效問卷進行敘述統計分析、皮爾森相關分析、迴歸分析來探討變數之間的關係,並根據研究結果提出以下研究發現:一、銀行主管的人格特質在勤勉正直性特質最高、其次為情緒穩定性特質、親和性特質、外向性特質,而經驗開放性特質最少。二、就銀行主管的領導效能而言,以目標達成度最高,其次為領導聲望,部屬滿意度最低。三、就領導效能而言,勤勉正直性、親和性、外向性、情緒穩定性等人格特質可顯著預測領導效能。

The purpose of this study was to examine the relationships between big-five personality traits and leadership effectiveness of the administrators in the banking industry. In addition, this paper developed a questionnaire by the literature review and relative theories to collect data. This study attempted to explore the following three concerns: 1. Find out the performance of big-five personality traits of administrators in the banking industry at present. 2. Find out the performance of leadership effectiveness of administrators in the banking industry at present. 3. Find out the corelation and mutual forecast ability between big-five personality traits and leadership effectiveness of administrators in the banking industry. This study selected staffs of one bank as study subjects, 300 questionnaires were sent to banks in Taichung; Tainan; Kaohsiung, in which 242 effective questionnaires were returned (80.67% response rate). By the descriptive statistic method, pearson correlation and regression analysis with the SPSS15.0 analysis program, this study finds three important results. 1. The ranking of variables of personality traits of administrators in the banking industry at present from high to low was conscientiousness、emotional stability、agreeableness、extraversion、openness to experience. 2. The ranking of variables of leadership effectiveness of administrators in the banking industry at present from high to low was goal achievement、leadership prestige、subordinate satisfaction degree. 3. The leadership effectiveness reach statistic significant difference by the variables of conscientiousness、agreeableness、extraversion、emotional stability.
