本研究採用問卷調查方式蒐集340位行政機關員工資料,運用迴歸分析及結構方程模式,驗證專案團隊成員知覺組織支持、信任、承諾及其構面之關聯影響。研究結果發現:除性別外,成員基本特性對各變項均無顯著差異,但成員知覺組織支持對組織信任及組織承諾則具有顯著正向影響,對子構面的影響效果以同事信任及主管承諾最高,而且實質支持的解釋力優於態度支持。組織信任亦對組織承諾有顯著正向影響,對子構面的影響效果以主管承諾最為顯著,且同事信任的解釋力高於主管信任。此外,研究結果顯示組織信任對員工知覺組織支持與承諾之關係具有完全中介效果。本研究印證組織行為及團隊效能相關理論,並據實證結果提出管理意涵與後續研究建議。
The study randomly chose 340 effective samples from various project teams of administrative organizations in government to conduct a survey for collecting data. The approaches of regression analysis and structural equation modelling were adopted to examine the related influences among participators' perceived organizational support, trust, commitment and their latent variables. The findings indicated that among all participators' demographic variables, only gender had significant difference in the explored variates. However, participators' perceived organizational support positive significantly affected organizational trust and commitment, where the effects of colleague's trust and leader's commitment were most significant, and in explanation power substantial support was superior to attitudinal support. Consequently, organizational trust also positively affected organizational commitment, where leader's commitment had most significant effect, and leader's trust showed a higher explanation power. Moreover, the study found that organizational trust could fully mediate the relationship between organizational support and commitment. The study further confirmed the theories of organizational behaviors and proposed some managerial implications and suggestions for practitioners.
