本研究主要目的在探討旅館員工知覺組織支持與組織公民行爲之關係,並以主管與部屬交換關係爲中介變項。樣本來源以南部地區一家商務類型之國際觀光旅館及一家休閒類型國際觀光旅館,總計發出385份問卷,回收282份,有效問卷爲225份。將所收集的資料利用LISREL 8.52進行驗證性因素分析及結構方程式的實證研究,以最大概似估計法(Maximum Likelihood Estimation)對本研究模式中各組變項間之因果關係進行估計。實證研究得知員工知覺旅館組織支持的程度越高,和主管交換關係就越佳,並且員工知覺旅館組織支持程度會透過其與主管與部屬之交換關係的良窳,而間接影響組織公民行爲。而員工知覺組織支持程度越強,在公民道德表現上會有較高之行爲傾向,但反而知覺組織支持員工程度越強,勤勉審慎之行爲反應有越低之傾向。旅館員工和主管交換關係越佳,員工越會展現組織公民行爲。
The research purpose mainly aimed at investigating the relations among Perceived Organizational Support (POS), Leader-Member Exchange (LMX) and Organizational Citizenship Behaviors (OCB) in Taiwan's international tourism hotels. The sources of the sample investigating the hotels are one respectively of resort and commercial type in southern areas. Questionnaires were sent to 385 people for survey and a total of 282 responses were received. After checking for completeness, 225 responses were valid date. The confirmatory factor analysis and structural equation model analysis were analyzed by LISREL 8.52 for windows. All the parameters were estimated by maximum likelihood method. Mainly descriptive findings were as follows: POS to directly influence LMX that is and apparent, and indirectly influence OCB. POS to apparent to influence OCB of Civic Virtue directly, shoulder to apparent to influence Sportsmanship directly, LMX to apparent to influence OCB directly.
