醫療服務人員工作壓力源與離職意願之探討

摘要


本研究目的在探討醫療服務人員工作壓力源對離職意願的影響。爲一橫斷性研究,以結構式問卷收集資料,研究對象爲服務於中部地區三家區域教學醫院滿三個月以上之護理、藥事、醫事檢驗、放射人員。邏輯斯迴歸分析結果顯示:年齡、教育程度、工作年資、受雇狀態、職務屬性、工作回饋性、工作變化性及心理負荷量顯著影響離職意願。醫院管理者應依不同職務屬性,設計個別化員工壓力預防與管理模式,以建構健康職場,提升其留任意願。

This study explored the sources of job stress for healthcare workers and their intent to leave the job. This was a cross-sectional study using a self-administered questionnaire to collect data from healthcare workers, including nurses, pharmacists, and laboratory and radiology technicians, working in three regional teaching hospitals in central Taiwan. Logistic regression analysis showed that age, education level, years of work, employment type, job type, rewards, work variety, and psychological demand were all significant predictors of intention to leave. Hospital administrators should foster a healthy working environment by designing individualized job stress prevention programs and utilizing a management model based on different job types to promote the retention of healthcare workers.
