教保服務人員「工作與家庭衝突」與社會支持關係之研究

A Study on Work-Family Conflict and Social Support of Preschool Educators

摘要


本研究旨在探討教保服務人員「工作與家庭衝突」與社會支持之關聯性。研究者以分層叢集隨機抽樣抽取臺南市、高雄市公私立幼兒園教保服務人員進行問卷調查,獲得有效問卷420份。經過統計相關分析、F考驗、迴歸分析,研究結果發現「工作對家庭衝突」是教保服務人員面臨的主要衝突,「家庭對工作衝突」則較少發生。在獲得的社會支持方面,家庭支持高於職場支持,家庭支持以配偶支持較高,職場支持則以同事支持較高。而且不同的社會支持類型對於「工作與家庭衝突」具有不同的影響效果,影響「工作對家庭衝突」最重要的變項為職場支持中的主管支持;影響「家庭對工作衝突」最重要的變項則為家庭支持中的家人支持。以上結果可提供幼兒園經營管理之參考。

The objective of this study was to investigate the association between work-family conflict faced by preschool educators and the social support that they receive. This study employed a stratified cluster random sampling method to gather data from preschool educators working in public and private kindergartens in Tainan City and Kaohsiung City. The author designed questionnaires as the research tool according to relevant literature, collecting a total of 420 valid questionnaires. Through statistical correlation analysis, F-test statistics, and regression analysis, the research findings are as follows: Preschool educators mainly face the effects of work on family, and less frequently experience the effects of family on work. Family support is more frequently received by preschool educators than is workplace support; family support mainly comes from their spouses, whereas workplace support mainly comes from colleagues. Workplace support received by preschool educators has a significant correlation with the effects of work on family, with supervisor support being the most predictive factor. Family support received by preschool educators has a significant correlation with the effects of family on work, with family support being the most predictive factor. The research findings herein can serve as references for practical preschool operations and provide concrete suggestions for future related studies.
