護理人員社會支持與職業承諾關係之研究:以工作-家庭平衡為中介變數

The Study on the Relationship between Social Supports and Occupational Commitment of Nurses: Using Work - Family Balance as an Intermediary Variable

摘要


本研究針對護理人員社會支持的三個主要來源,即主管、同事及家庭的支持,分別探討三個構面對工作-家庭平衡及職業承諾之影響。採用迴歸分析法,實證結果發現,(1)藉由主管、同事及家庭的支持,可以增加護理人員的職業承諾;(2)主管及家庭的支持,可以提高護理人員的工作-家庭平衡;(3)工作-家庭平衡是社會支持與職業承諾之中介變項。

This study defines three main sources of social supports for nurses are supervisors, coworkers and family. We explore the impact of three facets of social supports to occupational commitment and work-family balance respectively. Using regression analysis, empirical results show that (1) supports by supervisors, coworkers and family can increase occupational commitment of nurses; (2) supports by supervisors and family can promote work - family balance of nurse; (3) work - family balance is the intermediary variables between the relationship of social supports and occupational commitment.
