中醫護理人員能力表現與中醫護理學習經驗之相關性初探

摘要

背景：國內在中醫護理研究方面，缺乏中醫護理學習經驗與能力表現相關性追蹤評量。目的：探討及預測護理人員個人屬性、中醫護理學習經驗及組織氣候對中醫護理能力表現之影響。方法：本研究為橫斷性問卷調查法，採立意取樣，以一所醫學中心及四所區域醫院之中醫門診及中醫病房的護理人員（N=100）為調查對象。結果：教育程度在中醫護理能力表現上有顯著影響，教育程度愈高者的中醫護理能力愈佳。同時接受學校及在職教育者的中醫護理能力表現最佳，且接受中醫護理研習科目總數愈多者，其中醫護理能力亦愈佳。中醫護理學習型式、中醫護理課程總科目數以及組織氣候三個重要變項，對中醫護理能力表現的預測力為50%。結論：為全面提昇中醫護理人員的能力，應將基礎中醫護理納入現行之護理正規教育中，並提供護理人員多元學習管道。職場組織氣候亦為影響中醫護理照護能力之要素。

Background: Lack of study on the relationship between clinical performances and learning experiences in traditional Chinese medicine (TCM) nursing in Taiwan. Purpose: To investigate the relationship among personal characteristics, learning experiences and organizational climate on the clinical nursing competency in TCM. Method: A cross-sectional study collected data using a self-report questionnaire from one hundred nurses who worked at either TCM clinics, inpatient units of an academic medical center, or four regional hospitals. Result: Educational level has a positive influence on TCM nursing competence. Nurses who received both academic education and continuing on-the-job training demonstrated the best TCM nursing competence. Those who received more TCM training subjects performed better clinically. Three factors that showed a predictive power of 50% in the competence of TCM nursing: (1) learning experiences, (2) total number of TCM training subjects, and (3) organizational climate. Conclusion: It is important to include basic TCM nursing in both formal academic education and various modes of continuing education. Organizational climate is critical to elevate TCM nursing abilities.
