國小校長溝通行為與行政人員工作投入關係之研究

A Research on the Relationship between Principals Communication Behavior and Administrators' Job Involvement in Elementary Schools

摘要


本研究旨在探討國小校長溝通行為與行政人員工作投入之現況與關係,採問卷調查法,以高雄縣及屏東縣公立國民小學兼任行政之教師為施測樣本,得有效樣本共631位,將資料以描述統計、t考驗、單因子變異數分析、皮爾遜積差相關、逐步迴歸分析等統計方法進行分析。主要研究結果如下:一、國小校長溝通行為整體表現現況屬中上程度,其中以「提供訊息」表現最佳。二、國小行政人員整體工作投入現況屬中上程度,其中以「工作認同」投入最高。三、行政年資較深、兼任主任職務、研究所以上學歷、縣轄市區或偏遠地區的行政人員對校長溝通行為知覺較佳。四、男性、行政年資較深、兼任主任職務、研究所以上學歷、已婚、學校規模在25~48班、學校校長為男性的行政人員工作投入程度較高。五、國小校長溝通行為與行政人員工作投入之間有顯著的正相關。六、國小校長溝通行為對行政人員工作投入具有預測力,其中以「支持鼓勵」層面的預測力最高。最後,根據研究結果提出建議,以作為教育行政機關、國小校長及未來研究的參考。

The purpose of this study is to investigate the current status and relationships of the elementary school principals' communication behavior and administrators' job involvement. Questionnaire investigation is adopted as the research method in this research. The sample population included 631 public elementary school part-time administrative teachers teaching in Kaohsiung County and Pingtung County. Descriptive statistics, t-test, one-way ANOVA, Pearson's product-moment correlation, and stepwise regression were employed to analyze the data.The major findings are summarized as follows:1. The whole present condition of elementary school principals' communication behavior is good (above a mean), and ”offer information” gets most points in the questionnaire scale.2. The whole present condition of elementary school administrators' job involvement is good (above a mean), and ”work identification” gets most points in the questionnaire scale.3. Administrators who serve for longer seniority, also serve Directors, get master's degree at least, and serve in rural areas have better perception of principals' communication behavior.4. Administrators behave better in job involvement in the following condition: male, serving for longer seniority, also serving Directors, getting master's degree at least, married, serving in the schools of 25-48 classes, and serving in the schools leading by 3 male principals etc.5. There is significant positive correlation between elementary school principals' communication behavior and administrators' job involvement.6. Administrators' job involvement can be predicted by principals' communication behavior, and its best predictable item is ”encouragement”.Finally, the researcher provided suggestions for educational administrators, elementary school principals, and other studies in the future according to the above result.
