轉型領導風格與職業倦怠之研究-以國際觀光旅館餐廳外場員工之觀點為基礎

The Study of Transformational Leadership Style and Burnout-Base on the View of Restaurant Employees in International Tourism Hotel

摘要


本研究主要係探討「轉型領導風格」與「職業倦怠」之關係,並以國際觀光旅館餐廳外場員工為研究對象。於研究方法上,首先,「轉型領導風格」與「職業倦怠」皆分別採用因素分析、信度檢定與平均數進行分析,再者,二者之相關分析則採用結構方程模型進行分析。研究結果顯示:(一)於「轉型領導風格」構面上,認同程度依序為「尊重關懷」、「激發鼓舞」、「願景引領」、「親近融洽」;(二)於「職業倦怠」構面上,發生頻率依序為「情緒耗竭」、「成就感低落」、「乏人性化」;(三)「轉型領導風格」與「職業倦怠」係為顯著負相關。同時,更進一步探討各構面之相關分析,研究結果顯示:「轉型領導風格」之「尊重關懷」、「願景引領」、「親近融洽」、「激發鼓舞」與「職業倦怠」之「情緒耗竭」、「成就感低落」、「乏人性化」亦為顯著負相關。

The focus of this study is to discuss the relationship between transformational leadership style and burnout, and the research objects are the outfield employees in the international tourism hotel. For the methodologies, this study first adopts factor analysis, reliability test, and mean to analyze the transformational leadership style and the burnout respectively, and investigates their correlation by SEM (Structural Equation Modeling). The results reveal that: (1) For the transformational leadership style, the order of identity degree is respect and consideration, inspiration, vision leading, and intimate harmony; (2) For burnout, the order of frequency is emotional exhaustion, reduced accomplishment, and depersonalization; (3) The relationship between transformational leadership style and burnout is negative and significant. Meanwhile, this study further analyzes the relationship for each aspect. The result reveals that the relationship is also negative and significant for respect and consideration, vision leading, intimate harmony, and inspiration of transformational leadership style to emotional exhaustion, reduced accomplishment, and depersonalization of burnout.
