招募美學資本重要性與性別差異之研究

摘要


由於全球的競爭環境愈來愈險峻,企業面臨的挑戰也更加嚴苛,如何吸引並招募到適當之人才將是協助企業提升競爭優勢、於未來市場中取得成功之關鍵。結合招募與美學資本的觀念,就稱為招募美學資本。研究目的主要是發展招募美學資本指標及探討指標重要性與性別差異。以有求職經驗之民眾為對象,有效問卷30份,透過文獻探討,研究方法採取層級分析法,歸納招募美學資本包括面試空間、外部環境、面試氣氛、附加價值四項,並歸納發展出16項次構面,並以層級分析法找出招募美學資本構面的重要性排序及性別差異。研究結果顯示招募美學資本以面試氣氛最為重要,次構面又以面試人員專業度與態度以及接待人員的態度為求職者最重視之因素。希望透過此研究結果提供企業人資實務工作者相關之建議。

As the global environment becomes more competitive, the challenge for companies is getting tough. To attract and recruit appropriate talents will be the key for the enterprises to enhance the competitive advantage and to success in the future. Combined recruitment with aesthetic capital called recruitment aesthetic capital. The purposes of this study are to develop and prioritize measures of recruitment aesthetic capital and gender differences. A total of 30 valid questionnaires who had job seeking experiences were recovered. According the aesthetics capital of recruitment, the content of recruitment aesthetics can be divided into four main dimensions, including the interview space, the external environment, the atmosphere during the interview, and the value-added. Moreover we develop 16 indicators of the four main dimensions and discuss the prioritization order of them by AHP. We also discuss about the gender differences of recruitment's aesthetics capital. The results of this study show that the most important is the atmosphere during the interview, where in the professional interviewers and the attitude of the interviewers and receptionists are the most important factors for applicants. We hope the results of this study can prove new ideas in the theory and practice to human resources professionals and managers.
