師徒制訓練經常能立竿見影的將人員的工作與學習相互連結,這種訓練方式在餐飲服務人員的養成過程中,尤為常見。「做中學」展現了工作與學習相輔相成的特質,也巧妙促成工作過程中人力角色、任務性質、組織文化、領導風格等要素的互動。為了瞭解餐飲服務機構如何操持師徒制訓練,並探索師徒制訓練對於組織領導的意涵,本研究採用質性研究工具,以H企業為個案,研究該連鎖企業內不同分支機構所進行的師徒制訓練。本研究試圖解釋不同教導風格的師徒制訓練對於組織文化乃至於員工專業養成的影響,以此反省組織中師徒制教學的領導角色。本研究服膺學習者自發性學習與自我導向學習的重要性,特別針對情境學習的涵化歷程進行解構。當外在結構硬性而內在結構柔性時,威權領導風格搭配適度的溫情與默契,可能激發學習者的自發性學習。而當內外在結構都屬於柔性呈現時,領導者過度的溫情與彈性,對於學習者積極態度的塑造可能有所阻礙。不同的學習機制與氣氛則在各自師傅所營造的教學情境中巧妙實踐。
The process of apprenticeship can always immediately reflect the linkage between tasks and individual learning, especially for those who are in food service industry. The idea of ”learning by doing” implies that working brings about learning so that all the elements, including the roles, tasks, organizational culture and leadership styles, interact subtly with one another. In order to understand the implication of apprenticeship training on internal and external marketing and to explore how the training method is applied to a food service organization, this study employs qualitative research methods. Using the participative observation method and the in-depth interview method, the researchers explore different apprenticeship practices in different branches which both belong to the Business H. The researchers try to explain the implication of different teaching styles of apprenticeship on organizational culture and on the cultivation of individual behavior. The reflection on traditional concept of internal marketing will also be discussed in this study. The importance of spontaneous learning and self-directed learning is highlighted. The researcher deconstructs the process of enculturation. When the external structure is rigid and the internal structure is soft, authoritarian leadership with soft and flexible attitude may felicitate spontaneous learning. When the external and internal structures are soft, the mentor's soft and flexible attitude may hinder trainees' learning motivation. Different styles of learning mechanism and atmosphere will be formed by way of the mentors' elaborating on leaning situation.
