建構汽車零件類研發人員核心能力之研究

A Research on Construct Core Competencies of Auto Parts Class R&D Staff

摘要


本研究以企業界用人的角度切入,建構汽車零件類研發人力應具備的核心能力,以作為業界規劃研發人員培育時,員工訓練核心課程及人力資源應用之參考。為達成設定的研究目的,本研究首先使用行為事件專訪(Behavioral Event Interviews(BEI))針對實際從事汽車零件的研發工程師進行問卷調查。本研究使用德懷術(Delphi technique),對10位汽車零件研發專家(研發經理以上),蒐集的資料作K-S檢定,除(基本文書與試算表軟體)專家意見不一致性外,其餘32個問卷題目,專家意見一致性高。第三階段本研究以研發人員與專家意見作無母數曼惠特尼U檢定(Nonparametricmann-WhitneyUtest),研發學習者以國立聯合大學機械系、電機系與電子系大三與大四應屆畢業生為取樣對象。共發出問卷120份,回收115份回收率95.8%,無效問卷26份,扣除無效問卷為有效問卷89份,實際有效回收率74.1%。經專家與研發學習者運用無母數曼惠特尼U檢定,只有(3D繪圖設計軟體、資訊分析能力、產品化構想、企劃的能力、學習新知識)五種未達顯著,其餘27項均達顯著。藉由本研究進行之研究後,本研究所列舉之32項汽車零件類研發人力應具備的核心能力,可為之後汽車零件類研發人力職前與在職訓練之重要參考依據。

This Study is based on the business recruitment viewpoint, the employee has the core competency of auto parts research, which can refer to the internal training and applied human resources for the company to plan the Research & Development (R&D) researcher's training. This research used the Behavior Event Interview (BEI) to investigate research engineers who are working on auto parts. This research used the Delphi technique to investigate 10 auto parts experts who are at least at the research manager level. The data were analyzed by K-S test. Except for basic Word and Excel software, the results show high consistency between the answers of these experts and those of 32 other questions. This research used the Nonparametric Mann-Whitney U test to analyze the opinions of R&D learners and experts. The main subjects are R&D students of National United University, departments of mechanics, electrical engineering and electronics engineering. A total of 120 questionnaires were issued, and 115 questionnaires were recovered, the rate of return was 95.8%. Valid questionnaires numbered 89, the rate of actual return was 74.1%. There were 27 significant factors; only five factors were insignificant: 3D drawing software, information analysis ability, merchandized thinking, planning ability and learning new knowledge. This research lists 32 core competencies that auto parts R&D employees should be equipped with; the research can provide a reference basis for pre-training and on-the-job training of auto parts R&D researchers.
