員工知識分享能增進工作績效嗎?組織創新的中介效果及市場導向的干擾效果

Can Knowledge Sharing Improve Organizational Performance? Mediating Effects of Organizational Innovation and Moderating Effects of Market Orientation on Knowledge Sharing and Performance

摘要


本研究以台灣地區五星級旅館員工為研究對象,探討員工知識分享、組織創新、績效表現與市場導向間之關係。資料收集採便利抽樣方式進行問卷調查,受測對象為五星級旅館工作滿六個月以上之正式員工,並請其直線主管以配對方式協助填答員工之績效表現。員工問卷發放550份,回收有效問卷373份;主管問卷發放110份,回收有效問卷76份。研究結果顯示:員工所知覺到的知識分享對組織創新具顯著的正向影響;組織創新對績效表現有顯著的正向影響;知識分享對績效表現有顯著的正向影響;組織創新會對知識分享與績效表現間的關係產生中介效果;市場導向會對組織創新與績效表現間的關係產生干擾效果。

This study aimed to explore the relationship among employees' knowledge sharing, organizational innovation, performance evaluation, and market orientation. Research samples were full-time employees and managers who have worked more than six months in the five-star hotels in Taiwan. Questionnaire surveys with convenience sampling were applied for data collection. Sample matching method was applied so that direct managers were invited to evaluate job performance of their subordinate employees. 550 questionnaires were sent to employees and 110 questionnaires to the manager-level. A total of 373 valid questionnaires were received from employees while 76 valid questionnaires from manager-level were received. Research results indicated that:(1) employees' knowledge sharing has positive impact on organizational innovation; organizational innovation has positive impact on performance evaluation;knowledge sharing has positive impact on performance evaluation.(2) organizational innovation had mediated effect on the relationship between knowledge sharing and performance evaluation.(3) market orientation has moderation effect on the two relationships between organizational innovation to performance evaluation.
