國際觀光旅館員工責任感與工作績效關係之研究:兼論工作滿足之調節效果

The Linking between Employee Responsibility and Job Performance in the International Tourist Hotels: Moderating Effects of Job Satisfaction

摘要


本研究旨在檢驗責任感、工作滿足與工作績效三者間之關係,並更進一步釐清工作滿足於其間關係之調節效果。研究對象為我國交通部觀光局合法國際觀光旅館之員工為對象,並以便利抽樣方式進行問卷調查,共獲得有效問卷578份。經文獻回顧相關理論後,以多元及階層迴歸分析方式進行分析。研究結果顯示,當員工責任感越高時,其工作績效越高;而工作滿足感可正向且顯著地影響工作績效。此外,研究中亦證實工作滿足於責任感與工作績效間之調節效果,亦即當員工具有高度的責任感與工作滿足感,其工作績效也就越好。本研究結果提供給旅館經營者及人力資源相關主管,藉由聘任具有高度責任感及提升員工工作滿足感之員工,亦可提升員工整體工作績效表現。

The purpose of this study is not only to investigate the causal relationships among employee felt responsibility, job satisfaction and job performance, but also to test the mediating effect of job satisfaction. The targets were the employees from international hotels legally approved by Tourism Bureau, Ministry of Transportation and Communications in Taiwan. By means of convenience sampling, 578 questionnaires were completed responded. After related literature reviewed, multiple regression and hierarchical regression were applied in data analysis. The results indicated that the positive correlation between felt responsibility and job performance. A positive correlation between job satisfaction and job performance was shown. Furthermore, Felt Responsibility also reduces job performance for the employee through job satisfaction. However, role identity can buffer the effects of job satisfaction on the felt Responsibility and job satisfaction. Managerial implications and future research directions are also proposed in this study.
