本研究目的乃在探討大學體育志工的組織承諾、工作滿意度對運動員認同與組織公民行為關係的中介效果檢驗。研究對象為大學體育志工共381位,其中男性216位,女性165位,平均年齡20.20±1.29歲,志工服務的平均資歷14.42±13.30月。所有研究對象皆需接受運動員認同、工作滿意度、組織承諾和組織公民行為量表之施測。所得資料經階層迴歸分析後發現,組織承諾具有完全中介運動員認同和組織公民行為關係的效果,工作滿意度則存在部分中介效果。研究證據顯示,大學體育志工對組織具有高度承諾感以及對體育志工工作滿意,就更能展現出組織公民行為。因此本研究建議,體育志工之服務效能要有所發揮,組織公民行為的發展扮演重要的角色,而增進體育志工對組織的承諾感及對工作滿意度將可適度發展組織公民行為,以達服務效能提升之目的。
The purpose of this study was to examine the mediator effect of organizational commitment and job satisfaction on the relationship between athlete's identity and organizational citizenship behavior for college sport volunteers. There were 381 college sport volunteers (male=216; female=165, mean age 20.20±1.29 years; the mean age of service 14.42±13.30 months), participated the present research. All subjects had to administrate three measurements including the athlete identity questionnaire, job satisfaction scale and organizational citizenship behavior questionnaire. Hierarchical regression analysis revealed that organizational commitment had a full mediator effect on the relationship between athlete's identity and organizational citizenship behavior for college sport volunteers, but job satisfaction had a part mediator effect. According to this evidence, the suggestion that supervisor of college sport volunteers should develop organizational citizenship behavior to promote the efficacy of college sport service. In addition, the manager had to enhance organizational commitment and job satisfaction of college sport volunteers.
