領導風格、工作滿意度、工作壓力與幸福感關係之研究-以臺南市國小校長為例

A study of the relationships among leadership style, job satisfaction, job stress and well-being -evidence from elementary school teachers in Tainan

摘要


在少子化、教育改革、年金改革等低迷教育大環境下,校長如何凝聚學校成員的向心力,齊心為組織願景的發展齊力,最終達成學校組織績效為首要課題。本研究以臺南市公立國民小學現職教師進行調查,採立意抽樣,共發出紙本問卷795份,回收有效問卷761份,回收率95.7%;根據分析結果歸納出結論如下:領導風格對幸福感有顯著的正相關。領導風格對幸福感有顯著的正向影響。幸福感對工作滿意度有顯著的正相關。幸福感對工作滿意度有顯著的正向影響。領導風格與工作滿意度有顯著的正相關。領導風格與工作滿意度有顯著的正向影響。幸福感對領導風格與工作滿意度具有部分中介效果。工作壓力對領導風格與工作滿意度具有干擾效果。最後,綜合本研究的結果與發現提出建議,以供教育主管單位、國民小學校長以及未來研究者參酌。

In an environment with low fertility, educational reform and annuity reform, how to solidify the sense of cohesion in school faculty, making them work together to realize the vision of organization and advance organizational performance has become a primary task for principals. The study aims at the investigation on teachers in public elementary schools in Tainan City. The purposive sampling was applied to this study and a total of 795 copies were sent out, 761 of which are effective, with the valid recovery rate is 95.7%. The results are as follows through analysis. Leadership style is positively related to the sense of well-being. Leadership style has a significantly positive influence on the sense of well-being. The sense of well-being is positively related to job satisfaction. The sense of well-being has a significantly positive influence on job satisfaction. Leadership is positively related to job satisfaction. Leadership has a significantly positive influence on job satisfaction. The sense of well-being has partial mediating effect on leadership style and job satisfaction. Work pressure has an intervention effect on leadership style and job satisfaction. At last, based on the results of the study, some suggestions were made for educational authorities concerned, principals in elementary schools and future studies.
