薪資待遇、同事互動與工作意願對職業疏離之影響

摘要


本旨在探討國民小學教師,薪資待遇、同事互動與工作意願對職業疏離之影響,採用問卷調查法,自編「國民小學教師職業疏離相關因素調查問卷」,以高雄市國民小學教師為母群體,採隨機抽樣,抽樣選取高雄市國民小學教師371人為研究對象。本研究發現,男性教師對職業疏離感受顯然高於女性教師。工作意願上41~50歲組明顯高於31~40歲組。而不同工作年資的教師對於「工作意願」、「同事互動」及「職業疏離」彼此之間並沒有明顯的差異。其次,薪資待遇和同事互動會經由工作意願影響職業疏離,當薪資待遇低時,工作意願反而高並降低職業疏離;同事互動密切會增進工作意願並降低職業疏離;另外,同事互動也會直接影響職業疏離。本研究根據上述研究發現,提出下列改進建議,一、國小教師工作環境裡應重視同仁間彼此同事互動,以降低職業疏離感,並提昇工作意願。二、國小教師工作環境裡應重視同仁工作意願,以降低職業疏離感。三、建議進一步研究薪資待遇與工作意願之間的關係。

This study of this research is to realize that the effects of salary treatment, colleague interaction and work aspiration on occupational isolation in elementary school teachers. The procedure is questionnaire survey ”questionnaire for correlative factors of occupational isolation in elementary school teachers” made by ourselves. We take Kaohsiung City elementary school teachers as the population, and use the random sampling, selecting the 371 Kaohsiung City elementary school teachers to be the objects for this study. The study finds that the feeling of occupational isolation in male teachers is more obvious than female teachers; for the work aspiration, the group of age 41 to 50 is more obvious than the group of age 31 to 40; Besides, salary treatment and colleague interaction will be influenced on occupational isolation by work aspiration. When the salary treatment is low, the work aspiration will be high instead, and reduce occupational isolation; well colleague interaction will enhance work aspiration and reduce occupational isolation. Furthermore, colleague interaction will also influence on occupational isolation. According to above all, the study offers some suggestions below: 1. In working environment, elementary school teachers should value colleague interaction to reduce occupational isolation and to promote work aspiration. 2. In working environment, elementary school teachers should value teachers' work aspiration to reduce occupational isolation. 3. The suggestion is to further study the relation between salary treatment and work aspiration.
