本研究主要探討大專校院約聘雇人員薪資滿意、工作認同、工作鑲嵌與離職傾向之關係。採用問卷調查法,採立意抽樣,以全國大專校院約聘雇人員為研究樣本,回收359份問卷,並藉由描述性統計分析、Pearson積差相關分析、驗證性因素分析、單因子變異數分析、t檢定及階層迴歸分析等方式進行檢驗。經統計分析後,研究結果發現: 1.薪資滿意對工作認同有顯著影響 2.薪資滿意對離職傾向有負向影響 3.工作認同對薪資滿意與離職傾向無中介效果。 4.社群鑲嵌對工作認同與離職傾向沒有干擾效果 5.組織鑲嵌對工作認同與離職傾向有干擾效果。 關鍵詞:薪資滿意、工作外鑲嵌、工作內鑲嵌、工作認同、離職傾向。
Abstract This research investigates the relationships between salary satisfaction,work identification, job embeddedness and turnover intention of University’s contract employees. With questionnaire distributed by purposive sampling to the University’s contract employees around Taiwan, the researcher recovered 359 questionnaires. The outcomes of the questionnaires were tested by descriptive statistics, Pearson product moment correlation analysis, confirmatory factor analysis, Single factor variation analysis , t- test and hierarchical regression analysis. After all of these analysis, the researcher concludes that: 1.salary satisfaction has a significant impact on work identification. 2 . Salary satisfaction has a negative impact on turnover intention 3. Work identification has no mediating effect on salary satisfaction and turnover intention. 4. Social embeddedness has no disturbing effect on job involvement and turnover tendency. 5. Organization embeddedness has disturbing effect on job involvement and turnover tendency.
