The Study of the Effect of Learning Transfer in hospital

醫院學習轉移成效之研究

摘要


教育訓練的重要雖不容置疑,但訓練的移轉成效亦不容忽視,然許多研究指出,受訓者對於在訓練中所學的知識,技術應用在工作上的情形卻很低。本研究是在探討某家區域教學醫院的成員在接受品管圈的教育訓練,除了接受理論架課程之外,同時參與單位組圈的實際運作,就成員學習過程及是否能將所學的訓練予轉移到工作上的實證研究。本研究為橫斷性調查研究,以中部某家醫院第四期品管圈學員為研究對象。研究工具以參考文獻問卷後修改的問卷來進行資料調查,共發出60份問卷,回收有效問卷53份,有效回收率為88%。醫院成員的學習落在『深層學習』時,會直接對『訓練移轉』造成正面影響。訓練單位要專注教育課程的適當性,配合員工能力分級舉辦教育訓練,另應建立完整的績效獎勵回饋系統,讓受訓員工的移轉成效有所獎勵報酬。

The important of education training is obvious, but effectiveness of transfer of learning should be ignored. Many researches show the percentage that trainees transfer their learning to works is very low. This research is to discuss members of QCC education training in one region teaching hospital. Besides theory courses, trainees also participate in real operations to test if their learning is transferred in practices. This research is transverse surveying base; it surveys students in the 4th QCC courses of a hospital in Middle Taiwan. It consults some referencing documents to write up the questionnaire. There were 60 samples in total, returned in 53, and the effective returning rate was 88%. When the trainees are in "deep learning", it has directly positive influences to "transferring knowledge". The training units should focus on the proper training courses, place employees to appropriate training according to their abilities, and build up a comprehensive performance bonus system to reward trainee for their transferring contributions.
