台灣中部地區護理人員生涯定位與生涯發展需求研究

A Study of the Career Anchor and the Needs of Career Development for the Registered Nurses in the Central Part of Taiwan

摘要


本研究採橫斷式量性研究法,主要目的在探討中部地區護理人員之生涯定位、生涯發展需求及其相關因素。以「生涯定位量表」與「生涯發展需求調查表」針對中部地區醫學中心、區域醫院及地區醫院,隨機選取目前在職之護理人員為對象進行調查。研究發現如下:(一)樣本呈現之生涯定位,主要是以安全與生活型態為主(56.40%),其次是挑戰與技術服務生涯定位(33.70)。(二)不同類型之生涯定位者,均有生涯發展需求,且達顯著統計水準。(三)對護理不感興趣與有普通興趣者之生涯定位較對護理有興趣及非常感興趣者顯著傾向於「挑戰與技術服務」及「管理能力」生涯定位,且其對生涯路徑需求與教育訓練需求顯著偏高。(四)護理人員擔任護理主管者之生涯定位較擔任護士者顯著傾向於「挑戰與技術服務」生涯定位,且其對自我評估需求、生涯路徑需求與教育訓練需求顯著偏高。年資六年(含)以下者,對生涯資訊有高度需求,且達顯著差異。研究結果建議:護理教育與行政管理部門應協助護理人員充分了解自我生涯定位,並滿足不同生涯定位者之生涯發展需求,以朝向專業生涯發展。

The purpose of this study was to explore the career anchor, needs of career development and their related factors of the registered nurses. Subjects were selected and administered the Career Anchor Scale and the Career Developmental Needs Scale. They were randomly selected from those of the medical center, district and regional hospital in the central part of Taiwan. The findings were as followed: (1). The security /life career anchor was the predominated anchor, followed by the challenge/technical/service anchor (CTS). (2). In different type of career anchor, there had significant level needs of career development. (3). The nurses with common/none nursing interest had more significant scores of (CTS) anchor than those with yes/very nursing interest, and had higher significant needs of career path and needs of education. (4). The nurse manager had more significant scores of (CTS) anchor than nurses, and had higher significant needs of self assessment, career path and education. Subjects with seniority( 6)had higher level needs of career information. Based on the findings, suggestions for nursing educators and administrators are to help nurses understand their career anchors, to strengthen their motivation to work in a chosen career that is a meaningful part of a lifelong pursuit, to support one s differential types of career anchor and meet their need of career development, and thus to achieve professional development.
