本研究目的在探討員工工作滿意度在主管領導型態、員工組織承諾及工作績效關係中之角色;其次是想瞭解不同領導型態之主管對員工工作滿意度、員工組織承諾及工作績效之影響。本研究之有效樣本為中部某兩家區域醫院的583位員工。整體問卷內容包含『領導行為量表』、『組織承諾量表』、『工作績效量表』、『員工滿意度量表』、『個人特性』等五大部份。本研究理論模式經由結構方程模式配適度檢定,符合可接受適合度檢定水準,研究結果發現:(一)個人特性變數對組織承諾、領導型態、工作績效及工作滿意度有顯著差異。(二)領導型態對工作績效無直接影響,但是對於組織承諾及工作滿意度有正向影響。(三)員工工作滿意度越高,預期對工作績效與組織承諾具有正向顯著影響。(四)組織承諾越高,對工作績效不具有正向顯著影響。(五)領導型態及工作滿意度對於工作績效有直接效果,其中又以工作滿意度所帶來之直接效果最為顯著。
This main purpose of this research is to investigate the relationships among leadership styles, organizational commitment and job performance with job performance of workers in hospital industry. In addition, the research also discovers the effects on organizational commitment, job performance and job satisfaction from different superior’s leadership styles. In this study, we applied the Structural Equation Model to test the goodness of fit statistics and search the significance tests. We explored some conclusions: 1.Organization commitment, leadership styles, job performance and job satisfaction can be affected by personal character. 2.Organization commitment and job satisfaction can be affected by leadership styles. 3.The effect on job performance and organization commitment has become positive by job satisfaction increasing. 4.The effect on job performance has become negative by organization commitment increasing. 5.The results indicate that leadership style and job satisfaction have a significant positive effect on job performance, especially job satisfaction affect more.
