本研究主要探討醫院藥師針對工作壓力、工作滿意度及留任意願之關係,以高屏四家醫院做為研究對象,分別從工作壓力、工作滿意度及留任意願相關文獻探討變項之間關係以建立研究假說,以方便取樣法發放問卷,共計回收151份有效樣本進行資料分析與驗證,其研究結果如下: 一、在工作壓力各個構面進行描述性統計分析結果,「安全感」為藥師工作壓力較大之來源,其次「工作負荷」構面為藥師工作壓力之第二來源;另在工作滿意度各構面進行描述性統計分析結果,「同事關係」之平均數最高,而以「報償滿足」平均數最低。 二、在工作壓力、工作滿意度及留任意願之關聯探討,結果顯示整體工作壓力與整體工作滿意度呈現負相關,而整體工作壓力與留任意願亦呈現負相關,最後整體工作滿意度與留任意願呈現正相關,即工作滿意度正向影響留任意願。 三、工作壓力與工作滿意度並非為留任意願的調節變項,而工作滿意度則為工作壓力與留任意願的中介變項。 經由以上研究結果,進而探討「工作滿意度」各構面對「留任意願」的影響,其中會影響「留任意願」的構面依解釋力排序為「工作支援」、「上司滿足」、「報償滿足」;建議藥局主管必須考量同仁工作分配的公平性,適才適任,體恤員工並適時伸出援手、同舟共濟,凝聚單位向心力;另配合相關教育訓練,來增強藥師獲得醫藥新知的便利性及可近性,提升調劑熟練度、並調配工作量以減輕員工負荷,並提供藥師一個安全舒適的工作環境,藉此提高工作滿意度,進而加強藥師的留任意願。
The purpose of this study was to investigate the relationships of job stress, satisfaction and retention among hospital pharmacists who work for hospitals in Kaohsiung and Pingtung area. A total of 151 pharmacists of four hospitals were selected by convenience sampling technique, and were asked to complete a set of questionnaire. The study results indicated that job security and workload tended to be the major stress for the subjects, and they were most satisfied with the relationship among colleagues, but least satisfied with compensation. In addition, job stress was negatively associated with job satisfaction and retention, but job satisfaction was positively associated with retention. This study concluded that job satisfaction was a mediator of the relationship between job stress and retention. Furthermore, satisfaction with work support and compensation had significant effect on retention The results of this study illustrated the relationships of job stress, satisfaction and retention among hospital pharmacists. In order to improve the retention rate of pharmacists, hospital administrators should pay more attention to satisfy their needs of work support and monetary compensation.
