居家服務的內部督導者必須在有限的時間內,從事直接服務、行政管理和處理危機事件,已無暇促進受督導者去發現精進或創新的服務方案。因此,有必要聘請外部專業督導者來激發受督導者的服務創造力。本研究運用實地研究法和問卷調查法,蒐集25位居家服務督導員的意見和二份實地評估結果,來評估外聘專業督導應用於居家服務的執行成果。資料分析方法為次數分配、百分比、平均數、標準差、等級平均數、卡方檢定、曼-惠特尼U考驗(Mann-Whitney U test)、皮爾遜積差相關,並分析實地評估所得資料和本研究目的之一致程度。本研究發現:外聘專業督導除了協助建構一個開創性的居家服務工作模式外,居家服務督導員在接受為期一年的外部專業督導後,給予外部專業督導正面的評價,且在反應、學習、行為、和結果等四層級,均受到外部專業督導的顯著影響。因此,建議全面性地推動聘請外部專業督導者以彌補內部督導者之限制,以激發居家服務督導員之具批判性的創新思維,進而提升居家服務之服務品質。
The internal supervisor of home care service supervisors usually have to complete direct service, administrative work, and manage crisis event within limited time. It often leaves no time to encourage home care service supervisors to discover ways to improve service program. Therefore, there is a need to employ the external professional supervisor to inspire the creativity of home care service supervisors. This study employed field research and questionnaire survey to evaluate the performance and quality of external professional supervision from the perspectives of 25 home care service supervisors, and two copies of field evaluation. The data were analyzed through frequency distribution, percentage, median, standard deviation, mean rank, chi-squared test, Mann-Whitney U test, and Pearson product-moment correlation. In addition, the observation materials were analyzed. The findings of the study was that the external professional supervision assisted two home care service agencies to develop a creative home care service model. Additionally, the home care service supervisors gave positive feedback for external professional supervision on four significant levels (reaction, learning, behavior, and result) after one year of supervision Therefore, it is necessary to employ the external professional supervisor to reduce the shortage of internal supervisor and to stimulate creative and critical thinking of home care service supervisors and to improve quality of home care service.
