未來職涯不是夢:探討職涯調適歷程對職涯成功之影響

Future Career is not a Dream: The Impact of Career Adaptability Process on Career Success

摘要


全球環境瞬息萬變,員工必須調適自己以面對職涯上的轉變及挑戰,而職涯調適力為個體用來因應不可預期變化的一種心理資源,在現今益趨重要。本研究以職涯建構理論為基礎,探討職涯調適力對主動職涯行為的影響,以及主動職涯行為在職涯調適力與職涯成功(包含職涯滿意與職涯表現)間的中介效果,並以職業未來時間觀中具認知動機特性的關注機會作為調節變項,檢驗整體調節式中介模型的整體效果。本研究採問卷法施測,分兩階段發放問卷,有效問卷共327份。研究結果顯示,職涯調適力與主動職涯行為有正向關係,主動職涯行為會完全中介職涯調適力與職涯成功間關係;而關注機會正向調節職涯調適力與主動職涯行為間的正向關係,亦會正向調節職涯調適力的中介效果,顯示關注機會有助於增益職涯調適歷程的展現。最後討論研究發現,並提出未來研究方向。

The global environment is constantly changing, so employees must adapt themselves to face changes and challenges in their careers. Career adaptability is a psychological resource used by individuals to cope with unpredictable changes and has become increasingly essential nowadays. Based on the career construction theory, we explored the impact of career adaptability on proactive career behavior and the mediating effect of proactive career behavior on the relationship between career adaptability and career success, which includes career satisfaction and career performance. We proposed a moderated mediation model that tested the focus on opportunities, a cognitive-motivational facet of the occupational future time perspective, as the moderator. Moreover, 327 valid two-wave online questionnaires were sent out two weeks apart. The results revealed a significant positive relationship between career adaptability and proactive career behavior. Proactive career behavior mediated the positive relationships among career adaptability, career satisfaction, and career performance. In addition, focus on opportunities positively moderated the relationship between career adaptability and proactive career behavior and positively moderated the mediating effect of proactive career behavior on the proposed relationships. Finally, we discuss the research findings, propose research contributions and limitations, and provide future research directions.
