護理人員知覺組織支持與服務導向組織公民行為關係之研究-以組織承諾為中介變項

The Study on the Relationship between Perceived Organizational Support and Service-Oriented Organizational Citizenship Behavior of Nurses-Organizational Commitment as a Mediator

摘要


本研究以大台北地區醫院之護理人員為對象,探討護理人員知覺組織支持、組織承諾及服務導向組織公民行為間之關係,檢視組織承諾在知覺組織支持與服務導向組織公民行為之間的中介效果。研究結果發現,護理人員知覺組織支持對組織承諾有顯著的正向影響,組織承諾對服務導向組織公民行為有顯著的正向影響,組織承諾在知覺組織支持與服務導向組織公民行為之間具有顯著的中介效果,意即醫療機構可藉由知覺組織支持,提升護理人員組織承諾,進而增加護理人員服務導向組織公民行為。最後,根據研究結果提出結論與建議。

The purpose of this study is to explore the relationship among perceived organizational support, organizational commitment, and service-oriented organizational citizenship behavior of nurses in the area of Taipei. In other words, it is to examine the median effect of organizational commitment between perceived organizational support and service-oriented organizational citizenship behavior. Empirical results indicate that perceived organizational support of nurses is significantly positive related to organizational commitment of nurses. Organizational commitment of nurses is significantly positive related to service-oriented organizational citizenship behavior of nurses. That is, there is a significant median effect of organizational commitment between perceived organizational support and service-oriented organizational citizenship behavior. It means that the manager of hospital can use perceived organizational support to raise organizational commitment and further to promote service-oriented organizational citizenship behavior of nurses. Some implications and suggestions will be offered for the manager of hospital based on the empirical results.
