老人住宿型機構中之青年照顧服務員職業歷程探討

A Study of Young Care Workers’ Career in Residential Care Homes for Older Adults

摘要


本研究旨在探討老人住宿型機構中之青年照顧服務員職業歷程,包括青年選擇從事照顧服務員的原因、工作經驗和對自身的職涯期待,藉由理解實際投入照顧工作青年的內在想法,進而對現行照顧服務員制度研提相關建議,以回應照顧服務員產業缺乏青年人力投入的困境。因此,本研究採質性研究深度訪談法,以立意抽樣八名青年照顧服務員參與訪談,並以主題分析法進行資料分析,歸納以下結論: 一、青年在選擇成為照顧服務員時,會受到自身因素、家庭因素、工作因素和社會因素等不同層面的交互影響,非僅由單一因素構成。而隨著社會趨勢及長期照顧觀念的普及,已讓照顧產業具備未來發展性,加上照顧服務員的就業門檻低,有助於正在找尋自己未來方向的青年迅速投入,並將照顧服務員一職視為累積實務經驗的墊腳石。且對青年而言,期待在工作中能有所學習,甚至是付出自己的想法、專業,並針對照顧環境的不足之處進行創新與改善。 二、年齡確實影響著青年的工作處境,包括從個人面、組織面、工作環境面和社會面觀之皆是如此。以雙因子理論進行分析,可以發現老人住宿型機構內提供的保健因子為:基本薪資、團隊的工作模式、完善的制度;激勵因子為:成就感、工作本身、個人成長。然而,可能消失的保健因子包括:不佳的工作條件、不對等的工作環境。 三、青年在面對家人質疑或處理工作困境時,多藉由調整自己的工作認知,清楚確認自己的目標,並付諸行動來證明自己的專業,少針對困境進行挑戰。由此,本研究建議青年、機構、政府共同針對青年照顧服務員的工作處境進行調整。

This study aims to explore young care workers’ career in residential care homes for older adults, including the reasons why young people choose to be a care worker, work experience and career expectations. By understanding the thinking of young care workers, the recommendations will be developed in response to the lack of younger workforce in long-term care. Therefore, this qualitative study was conducted by purposive sampling, using in-depth interviews with eight participants. Data was analyzed by thematic analysis. The results of the research are as follows: 1.When young people choose to be a care worker, they will be affected by different factors such as their personal factors, family factors, work conditions and social perception, not only by a single factor. With the increase needs of long-term care, the care industry has been developed in the future, and the low work requirements of care workers has helped young people who are looking for their job quickly and accumulate practical experience. As well as, for young people, they are expected to learn and to innovate at work, and improve the deficiencies of the care environment. 2.Age does affect the working conditions of young people, including personal, organizational, working environment and social aspects. Based on the two-factor theory, we can find that the hygiene factors provided by the residential care homes for older adults are: salary, team work conditions, and company policies; the motivators are: achievement, the work itself, growth. However, hygiene factors that may disappear include poor working conditions and an unequal working environment. 3.When faced with family members' questioning or dealing with work dilemmas, young people choose to confirm their goals by adjusting their work cognition, and put into action to prove their profession rather than fight for themselves. Therefore, this study suggests that young people, residential care homes, and governments should work together to improve the work conditions of young care workers.
