摘要


本研究探討面對金融業裁員危機,如何透過人力資源策略轉型提升金融從業人員價值。由於數位化與科技化的衝擊下,及網際網路發達、消費者的使用習慣改變,只要透過各種通訊軟體就能完成多數金融相關服務,再加上機械已能取代多數基礎金融服務的關係,勢必會造成第一線基層金融從業人員面臨裁員,只具備金融相關背景與經驗,已無法滿足銀行業的人力需求,因此如何透過人力資源政策轉型,提升金融從業人員價值,是值得探討的問題。 為深入了解如何利用人力資源策略來增加跨領域專長能力,本論文以專家訪談法之方式,邀請於金融產業任職之七位中高階主管分享金融科技衝擊下對產業的影響及未來金融從業人員應具備何種能力,並整理歸納訪談內容,針對人力資源轉型提出因應之道。 本研究論文發現,數位化趨勢將會降低傳統銀行人力需求,而未來金融業需要的是擁有數據分析能力的員工,另外因應科技化的創新發展,適度的將組織結構作彈性調整是金融業發展的一個重心,所以金融業者應將過多的人力加以訓練與培養,並投入金融科技所需的相關領域。

This paper examines layoff crisis management in the financial sector and how to elevate the value of financial practitioners through strategic human resource transformation. Consumer behavior has changed due to technology, digitalization, and the evolution of the Internet. The use of instant messaging applications in financial services has changed human behavior due to digitalization and the evolution of technology and the Internet. Moreover, the replacement of most of the fundamental financial service with machines causes the layoff of frontline personnel. The pure expertise in finance no longer satisfy the banking industry needs in talent acquisition. As a result, strategic human resource transformation has become an in-depth discussion in improving the advantage of financial personnel. To further understand how Strategic human resource planning reinforces interdisciplinary learning, we conduct the method of expert interview by inviting middle and top management to share the impact of fintech on industries and what capabilities should be required for future financial workers. The aim of this paper is to conclude expert interviews and propose a strategic plan for human resource transformation. This study reveals that the trend of digitalization lowers the demand for traditional baking hiring, and the future of banking industry will require employees who expertize in data analytics. In addition, the proper adjustment of organization structures in response to innovative technologies will be another focus in the development of banking sectors. In conclusion, business operations in the financial sector ought to train and cultivate surplus employees to develop Fintech workforce.
