探討倫理氣候對留任意願之影響以工作滿意度為中介

摘要


員工如果能明瞭自已對於工作的滿意程度,選擇繼續於組織服務或者離開不予留任,將有助於精進及調整個人職業生涯的規劃及發展,而另一方面,企業建立符合自已企業組織特色的倫理氣候,將倫理氣候融入管理系統,以及適當規劃人力資源,適才適用,使員工認同組織的倫理氣候,將是企業組織擁有保持長期競爭優勢的基石,因此,本研究主要目的希望經由探討倫理氣候、留任意願和工作滿意度之間的交互影響分析,進而促進員工個人與企業組織雙贏局面。 本研究以從業人員為研究對象,問卷調查結果,共計回收樣本269份,以敘述性統計分析、因素分析、信度分析、相關性分析及迴歸分析等統計方法驗證各項的研究假設,研究結果發現如下: 1.倫理氣候對工作滿意度有正向影響。 2.工作滿意度對留任意願有正向影響。 3.倫理氣候對留任意願有正向影響。 4.工作滿意度會部分中介倫理氣候與留任意願,且為弱化影響。

If employees understand their level of satisfaction with their work and choose to continue to serve in the organization or leave without staying, it will help to refine and adjust their career planning and development. Ethical climate, integrating the ethical climate into the management system, as well as the appropriate planning of human resources, suitable for the right person, and making employees agree with the ethical climate of the organization will be the cornerstone for the organization to maintain a long-term competitive advantage. Therefore, the main purpose of this study is to explore the ethical climate through analysis of the interaction between retention willingness and job satisfaction, thereby promoting a win-win situation for individual employees and business organizations. This thesis took working individuals as the research object, and the results of the questionnaire survey, a total of 269 samples were received, and statistical methods such as descriptive statistical analysis, factor analysis, reliability analysis, correlation analysis and regression analysis were used to verify each research. Hypothetically, the findings of the thesis are as follows : 1.Ethical climate has a positive effect on job satisfaction. 2.Job satisfaction has a positive effect on the willingness of job retention. 3.Ethical climate has a positive effect on the willingness of job retention. 4.Job satisfaction partially mediates ethical climate and the willingness of job retention, and is a weakening effect.
