倫理氣候影響工作績效與離職意圖之研究

Influences of Ethical Climate on Job Performance and Turnover Intention: An Empirical Study

摘要


企業倫理和企業的經營管理的關係,日益密切。隨著全球經濟趨緩,金融市場崩潰,整個社會經歷了高度的不確定,企業醜聞頻傳,引發各界對倫理議題的討論。其中有關企業內部的倫理氣候如何影響組織成員行為,進而對企業營運績效產生衝擊,也是近年學者所逐漸重視的議題。本研究以高科技產業人員為研究對象,探討高科技成員倫理氣候認知是否經由工作滿足及組織承諾之中介,進而對工作績效與離職意圖產生影響。本研究採用問卷調查法,有效問卷計461份,透過因徑分析,檢驗所設立之研究假設。研究結果證實:員工倫理氣候認知正向影響工作滿足、組織承諾;工作滿足正向影響組織承諾;工作滿足、組織承諾正向影響工作績效,且負向影響離職意圖。

Business ethics are considered to closely relate with business administration. Recently, under the situation of global recession, corporate scandals happend frequently and have shaken consumer's confidence in business. Therefore, the influence of ethical climate on the corporate employees' behavior has also caused researchers' attention. This research selects employees in high technology industries as the study subject. The paper was conducted by questionnaire survey method, and then received 461 samples. This research also uses path analysis to test the hypothesis we explored. The results show: 1. ethical climate positively affects job satisfaction and organization commitment; 2. job satisfaction positively influences organization commitment; 3. job satisfaction and organization commitment positively affects performance and negatively affects turnover intention.
