國民中學校長正向領導、教師社群互動與組織執行力關係之研究

摘要


本研究旨在探討國民中學校長正向領導、教師社群互動與組織執行力之關係。本研究採用調查研究法,以北北基公立國民中學教師為對象,總共發出1072份問卷,回收977份問卷,回收率91.1%,而有效問卷回收計970份,有效問卷回收率為90.5%。研究分別以描述性統計、t檢定、單因子變異數分析、皮爾森積差相關、多元逐步迴歸及結構方程模式等統計方法加以分析。 本研究獲得主要結論如下: 一、校長正向領導符合程度高,其中以「正向關係」層面表現最佳。 二、教師社群互動符合程度高,其中以「專業對話」層面表現最佳。 三、組織執行力符合程度中等,其中以「執行人員」層面表現最佳。 四、國中教師知覺校長正向領導、教師社群互動與組織執行力會因不同背景變項而有所差異。 五、校長正向領導、教師社群互動與組織執行力彼此間有中等相關至高相關。 六、校長正向領導、教師社群互動與組織執行力彼此間有預測力;校長正向領導與教師社群互動對組織執行力有預測力。 七、校長正向領導、教師社群互動與組織執行力的模式適配良好。 八、校長正向領導對組織執行力之影響,教師社群互動具有部分中介效果。 最後,依據上述研究結果,提出相關建議以作為教育行政主管機關、國民中學校長及未來研究者之參考。

The purpose of the study was to investigate and examine the relationship between principals’ positive leadership, teacher community interaction, and organization execution of junior high schools. The study adopted questionnaire survey. The subjects of the study included teachers in public junior high schools in Taipei, New Taipei, and Keelung city. There were 1072 questionnaires used. Totally 977 copies of formal questionnaire were collected. The questionnaires response rate was 91.1%, 970 questionnaires were available, and the availability of questionnaires was 90.5%. The data of questionnaires was analysis by descriptive statistics, t-test, one-way ANOVA, Pearson product-moment correlation, Multiple step regression analysis, and Structural equation modeling (SEM). Based on the research reaches the following conclusions: 1. The overall perception of principals’ positive leadership is high, and the "positive relationship" is the highest. 2. The overall perception of teacher community interaction is high, and the "professional conversation" is the highest. 3. The overall perception of organization execution is middle, and the "executive staff" is the highest. 4. There are significant differences in the principals’ positive leadership, teacher community interaction, and organization execution among teachers with different personal and school background variables. 5. There is a significantly positive correlation among the variables of principals’ positive leadership, teacher community interaction, and organization execution. 6. Both principals’ positive leadership, and teacher community interaction can predict organization execution. 7. The theoretic modeling among the principals’ positive leadership, teacher community interaction, and organization execution fits well. 8. The teacher community interaction is the partial mediation for the relationship between principals’ positive leadership, and organization execution. In addition, according to the conclusions, the recommendations were given to suggestions for educational administration authorities, school managers, and future researchers.
